Title:	志願工作者督導效能影響因素之研究

Abstract:	本研究之主要目的在探究自願工作者從事督導工作中，影響其工作意願，使之產生工作疲乏，而無法有效發揮督導效能之因素。根據研究結果顯示，影響工作疲乏產生之因素，在個人方面有任職動機、自我期許、年資、人際親和需求和出席督導會議之次數；而外在之社會心理與環境因素，則與督導之角色結構有關，亦即角色內在衝突、角色間衝突和角色模糊等三方面。因此，依研究結果，本研究之建議為：(1)甄選有動機、有較多空餘時間和責任感較強者，參加職前訓練；(2)嚴格評估職前訓練之學習成效，並據以派任工作；(3)以專題方式進行在職訓練；(4)定期召開督導會議，並妥為安排會議內容；(5)強化與健全督導人員之福利制度；(6)重新檢討督導人員角色職責之適當性，並對新聘人員介紹督導角色與功能。
