本研究旨在探討校長不當督導對教師工作滿意度的影響，以公平理論、資源保存理論、不確定管理理論等觀點推導及驗證教師組織公平知覺、組織政治知覺對工作滿意度的影響，以了解不當督導在學校情境的現況及影響。本研究以120所新北市及桃園市之公立國中教師為樣本母群體，採分層隨機抽樣，抽出375位受試者，回收有效問卷279份，所得資料分別以描述性統計、相關分析及迴歸分析等統計方法進行資料的分析與處理，結果顯示，不當督導會造成組織公平的負向知覺、組織公平在不當督導與工作滿意度關係中產生部分中介效果，組織政治知覺在不當督導與工作滿意度間、不當督導與組織公平間、組織公平與工作滿意度間具有調節效果。本研究進行不當督導的探究對學術研究與實務意涵上具有重要意義，並依研究結果與結論提出具體建議，以做為教育行政機關、校長以及未來研究的參考。 The purpose of this study is to investigate the relationship between principal’s Abusive Supervision(AS) and teacher’s Job Satisfaction(JS). Derived from the views of Justice Theory, Conservation of Resource Theory, Uncertainty Management Theory, this study furthermore explore the mediating effect of perception of organizational justice(OJ) on AS and JS, and the moderating effect of perception of organizational politics(OP) on the indirect relationship between AS and JS so as to examine the effects of AS in the school context. A survey research was conducted using a sample of public junior high school teachers in New Taipei City and Taoyuan City. Three hundred and seventy-five teachers from 120 schools were selected by stratified random sampling. Two hundred and seventy-nine valid sample data collected was analyzed and processed with the methods of descriptive statistics, correlation, multiple-regression analysis. The major findings are as follows: AS has negative direct effect on JS. OJ does have mediating effect on AS and JS. OP does have moderating effect on the indirect relationship between AS and JS, AS and OJ, OJ and JS. The practical and theoretical implications of the effects of the dark side of leadership (abusive supervision) reveal the lessons for school leaders and researchers. Based on the results of the research, suggestions for educational administration authorities, principals and future related study are proposed.
