    Abstract: 資訊科技的發展對製造業的生產方式產生深遠的影響。近年來，在政府與民間充分 的努力下，電腦整合製造（computer-integrated manufacturing; CIM）逐漸為許多廠商 採用，以期達到降低成本、提昇品質、提高生產力、與改善體質的終極目的。然而， 新科技的引進未必直接會產生上述的效果。經驗也顯示，許多廠商在引入新科技，因 缺乏配套的管理拱施，組織的綪效未能大幅提高。許多專家學者主張，電腦整合製造 必須透過相容性的人力資源管理制度配合，才能有效地提高組織績效。然而，目前仍 缺乏系統性的實證研究來證實這個觀點。因此，本研究的主要目的在於，透過實證資 料的分析來驗證電腦整合製造與人力資源管理制度對組織績效的交互作用。 本研究強調電腦整合製造必須結合工作人員相關知識、技術、能力、行為與角色， 方能產生效益。而這些必要條件的創造必須要透過一套能夠提高人力資本的蓄積性管 理制度，方可達成。這種蓄積性的人力資源管理制度強調長期智慧資本的培養與累積， 因此首重適當人才的篩選。因此，企業比較會採取嚴格的甄選標準與程序來達成上述 的目標。在透過這種蓄積性人力資源管理制度的誘發，個人的績效隨之提昇。隨著企 業人力資源管理制度的整體運作，累積個人的績效而成為組織績效。
