    Abstract: 本研究旨在探討現場主管「安全領導與溝通」的行為展現對員工行為安全之影響,並說明安全管理在其間所扮演的調節效果。本研究採用問卷調查的方式收集資料,受測者為台灣某家石化業公司之現場員工,合計回收360份有效問卷。研究結果顯示,現場主管「安全領導與溝通」的行為展現與員工行為安全呈顯著正相關,當現場主管「安全領導與溝通」的行為展現越明確時,員工則越會展現安全的行為;現場主管「安全領導與溝通」的行為展現與工作意外(受傷經驗)則呈顯著負相關,亦即當現場主管「安全領導與溝通」的行為展現越明確時,員工越不容易致災受傷。此外,在控制受測者的年齡、婚姻狀況、教育程度及工作年資等變項後,公司的安全管理可以調節現場主管「安全領導與溝通」的行為展現與員工行為安全之關係,當公司的安全管理系統越健全時,現場主管「安全領導與溝通」的行為展現與員工行為安全之關係便越強。
    This study evaluated the safety leadership and communication of supervisors affecting the safety behavior of workers, and the moderating effect of safety management on them. We collected data by surveying one petrochemical company in Taiwan. A total of 360 effective questionnaires were collected. The results revealed that the safety leadership and communication of supervisors has a significant positive correlation with the safety behavior of workers, i.e., the more supervisors demonstrate explicit safety leadership and communication, the more workers behave in A safe manner. The safety leadership and communication of supervisors also has a significant negative correlation with working accidents, i.e., the more supervisors demonstrate explicit safety leadership and communication, the less workers experience injuries. In addition, by controlling the variables of age, marriage, education and work experience, we found that safety management can moderate the effect of safety leadership and communication of supervisors on the safety behavior of workers, i.e., the more sound safety management an organization has, the stronger is the effect of safety leadership and communication of supervisors on the safe behavior of workers.
