    Abstract: 本研究主要目的在分析行政主管於不同家長是領導取向下,行政人員自我效能、組織承諾與工作滿意度之現況與關係結構模式。本研究以某醫學大學行政人員為對象,共計發出347份問卷。研究工具經因素分析檢定後具良好的建構效度,各變項分層面之 Cronbach α 係數介於 .83- .95間。回收後問卷採配對樣本t檢定、重複量數變異數分析、集群分析、單因子多變量變異數分析和結構方程模式進行研究假設之統計考驗。 本研究主要結論為:「均衡取向」及「仁德並濟」的領導取向下,行政人員之組織承諾高於「威權取向」領導取向,「仁德並濟」領導取向下的行政人員工作滿意度最高。區辨主管之領導取向,配合適度提升行政人員的自我效能及組織承諾將直接或間接營造出最高的工作滿意度。
    The primary purpose of this study is to investigate the relationship model among self-efficacy, organizational commitment, and job satisfaction through various types of leadership for administrative clerks. Subjects were sampled from a private medical university and its school hospital in Taiwan. 347 copies of formal questionnaires were delivered to the subjects and there were 308 responders. The rate of valid response data was 88.76%. Reliability tests showed the α value of the measurement tools, used in this study, ranged from .83 to .95, and factor analysis revealed each questionnaire holding good construct validity. Finally, valid data were analyzed with statistical tests including paried t-test, repeated measure ANOVA, cluster analysis, one-way MANOVA and structural equation modeling. The main findings are: (1) Administrative clerk perceived leader with balanced or benevolence-moral leadership style will demonstrate higher organizational commitment than those who perceived leader with authoritarianism leadership style. (2) Administrative clerk perceived leader with benevolence-moral leadership style will demonstrate the highest job satisfaction. (3) Discriminating the style of leadership and promoting both self-efficacy and organizational commitment will have direct and indirect effects to facilitate job satisfaction for administrative clerk.
