    Abstract: 本研究關注台灣半導體產業近年來的劇烈變遷現象。其中隨著中國市場力量的逐漸崛起,台灣半導體企業面對龐大的中國市場吸引力,中國子公司在地化的趨勢成為企業應對環境變遷的主要方式。
    研究觀點以外派管理者的立場為出發點,透過田野訪問方式所取得的資料。進一步深入探討半導體產業的在地化現象。研究結果分為外在環境、跨國組織架構、管理者的跨界行動等三部分呈現:首先,中國市場與政治力量的結合成為半導體業者所遭遇的強大外在環境壓力,中國政府以國內市場為核心並輔以各項產業政策。以提升中國市場吸引力,同時達到產業扶植的政策目標;其次、外派管理者必須面對跨國管理中所產生的資訊不對稱與資源交流的問題。實務上產生母子公司之間的互動、不同族群互動的跨界挑戰。如何消除母子公司、不同族群之間因資訊不對稱與缺乏信任所產生的衝突,成為管理者在不同國家環境中維持企業營運的重大挑戰;最後、外派管理者並非單純運用職權進行管理。而是運用個人社會資本的方式降低多方之間的疑慮,研究成果整合為:透過建立對外派管理者個人的信任、以理性投資方式經營個人社會網絡、結合社交媒體與實體聚會的虛實整合社會網絡。
    總結而言,半導體業者在地化的現象實質上是基於眾多行動者彼此之間互動建構而成。外在環境因素與行動者之間的複雜動態互動隨著全球化時代而更加複雜多變。此過程實質上反映出台灣在全球化環境中必須面對的高度挑戰。
