    Title: 企業社團投入到幸福感與工作績效: 社團中旺盛活力的中介效果與社團自主性的調節效果
    From Engagement of Workplace Clubs to Well-being and Work Performance: The Mediating Role of Thriving and the Moderating Effect of Perceived Club Autonomy

    Abstract: 在現今變化多端之職涯環境,現代人一生中平均要花90,000小時以上在工作,個體必須不斷學習及探索,且必須維持其績效、健康和幸福,而心理層面從壓力復原、得以喘息的機會卻變得更加稀少。鼓勵員工積極投入企業社團活動可能會是一種有效提升員工幸福感與工作績效表現的方式。然而,過去研究甚少著眼於企業內部社團框架下之效益與結果,本研究認為員工投入企業內部的社團活動,能增加「認真休閒」之機會,同時透過社團中旺盛活力此一中介機制,使員工對生活及工作懷抱熱情,進而提升幸福感與工作績效;並且,本研究認為在社團自主性高的情況下,企業社團投入對於社團中旺盛活力所產生之正向關聯更為強烈。本研究蒐集了210份有效樣本,研究結果支持了個體積極投入企業社團後不僅可增強幸福感,而產生之旺盛活力狀態也使個體更有餘力顧及周遭職場環境,展現更多角色外之組織公民行為,並且驗證了社團中旺盛活力之中介機制,惟社團自主性之調節效果並不成立。最後,本研究對研究結果進行討論,並提出實務管理意涵及研究貢獻,且說明研究限制及未來研究方向。
