摘要: | 許多學者咸認為組織是個政治場域,個人的成就表現與職涯成功,深受其政治技能所左右,凸顯出政治技能在職場中的重要性。然而,國內有關政治技能的研究成果非常有限,因此亟需學者投入此研究領域開拓新知識。其次,職場中的工作者是經由何種歷程或在何種脈絡中習得政治技能,目前仍缺乏明確的機制說明,使得這個研究領域存在著知識缺口。本研究推論個人發展經驗會影響其政治技能的習得,此意涵著個體可經由學習歷程來獲致政治技能,若從社會學習理論推論之,主管在部屬的政治技能學習上可能具有楷模的效果。此外,本研究也採用社會衝擊理論的直接性及自我的相關概念,探討其在楷模學上可能扮演的調節角色。最後,雖然目前政治技能的結果變項非常多元,但對於政治技能與職場健康的探討,卻仍屬鳳毛鱗爪,縱使有些研究已觸及工作緊張或工作過勞等心理健康議題,但對於其他職場健康之面向,仍有待進一步開發。總之,本研究主要目的在以社會學習理論為基礎,說明個體可能以主管為學習楷模,因而習得政治技能,並影響其後之職場健康。此外,本研究也引用社會衝擊理論及自我相關概念,探討可能促進或抑制政治技能學習的脈絡情境。 Organizations have been recognized by scholars as political arenas, so the task performance and career success are at least partially due to the political skills possessed by workers. To date, however, less attention has been devoted to examining the learning processes of political skill, and the social context that facilitated or hindered the effects of learning. Therefore, based on the social learning theory, we posit that the supervisor’s political skills was imitated by the subordinates through the modeling process. In addition, social impact theory and self-theory were used, to develop the hypothesis that supervisor’s immediacy and subordinate’s self-related concepts play the moderating roles with supervisor’s political skill in the prediction of subordinate’s political skill. Moreover, the multiple criteria of political skill has been explored by the researchers, but only limited research focused on the themes of mental health, such as job stress, strain or burnout. To address this gap, we examined the impacts of political skill on occupational health (ostracism, frustration, and enjoyment of work). In sum, following from social learning, social impact and self-theory, this research investigated the link between supervisor’s political skill and subordinate’s political skill based on the vicarious learning perspective, and explored the moderating effects of supervisor’s immediacy and subordinate’s self-related concepts on the supervisor-subordinate political skill relationships. |
