    Title: 慈濟功德會志工之參與動機、組織社會化與組織認同：新北市板橋志業園區志工為例

    Abstract: 本研究係以慈濟功德會板橋志業園區志工為例，探討慈濟功德會志工之參與動機、組織組織社會化與組織認同。慈濟功德會素以提供慈善救濟之宗教性非營利組織為名，邇來卻因內湖保護區開發案等爭議，引發社會各界質疑。究其以往正面形象之塑造，除來自社會大眾對佛教教義及證嚴法師精神之認同外，不免出自對其志工戮力付出之肯定。惟其志工積極投入志願服務之參與動機，過往研究鮮少提及。本研究透過文件檢閱、深度訪談及參與觀察，研究發現其志工係在個人本身境遇與其人際網絡相互建構之下，產生參與動機。更進一步地，在慈濟功德會的組織社會化過程中，其參與動機產生了不同層次的轉變。關於慈濟功德會的組織社會化，係以證嚴法師價值理念為中心來進行，使其志工逐漸產生組織認同，而其積極主動接受組織社會化的行為，更為慈濟功德會組織社會化成功之重要關鍵。此外，基於組織認同，其志工透過個人習性改變，以及自身經驗為例，並結合靜思語傳播等方式，向社會大眾及新進志工，從事持續性且更廣泛的組織社會化行為，為慈濟功德會招募更多志工。
