    摘要: This study investigates the longitudinal effects of team leaders’ regulatory focus traits on team members’ situational regulatory focus states and team job crafting, addressing gaps in understanding the dynamic interplay between leadership and team motivation. Drawing on dual-pathway model and regulatory focus theory, the research examines how leaders’ chronic promotion- and prevention-focused traits influence team-level outcomes over time. Conducted within a large pharmaceutical organization in Taiwan, data were collected at three time points over one year from 68 teams, comprising 68 leaders and 266–280 team members. Using confirmatory factor analysis and path analysis in Mplus 8.0, findings reveal that leaders’ regulatory focus traits significantly predict corresponding team regulatory focus states, with enduring effects. Moreover, shared team regulatory focus states positively influence team job crafting, demonstrating a causal pathway linking leadership traits to adaptive team behaviors. These results contribute to regulatory focus theory by clarifying the temporal and contextual dynamics of team motivation and extending the dual-pathway model to the team level. Practically, the study underscores the importance of aligning leadership traits with team objectives to foster innovation, stability, and adaptability in complex work environments. These insights offer actionable strategies for enhancing team performance through tailored leadership approaches.
