    Title: 台灣勞動意識與階級形成之研究-以傳統製造產業為例
    A Study on the labor consciousness and class formation in Taiwan: an example of manufacturing industries

    Abstract: 近年來勞資爭議在我國不斷地發生,而勞工團體抗議的目標除了該企業以外,多數仍會再朝向政府部門發聲。社會科學學者在探討此現象時,多以宏觀的角度進行探討。就實際上而言多數的勞工對於勞團的訴求無動於衷,也被勞團批評為奴工云云,此現象若不從微觀的角度深入探究其就業形態與模式,則難以發掘出這些勞工內心真實的意識形態。
    在宏觀的意識形態上,國家統合主義與全球化西進效應的確讓勞工對於資本的對抗意識已經近趨消極。本研究試圖從微觀的角度來了解企業內部勞動者的意識形態與階級關係,研究上採取了參與式田野調查法,深入傳統產業內部長期進行參與式研究。
    結果發現到,資本家擷取了國公營企業的管理手法精髓後,在自身企業內部藉由人力資源的管理手法、動員月會、企業社會責任、友善職場以及獎金入股等等方式分化了員工團體力量。另一方面勞動者的意識形態受到教育、小頭家意識、中小企業協力網絡、藍白領階級矛盾、製程與提案改善、自動化設備、績效制度及性別與種族分化等層面的影響之下,造就了自身勞動意識的消極化,以致於面對資本家給予的規訓,只能選擇順從以對的結果。
    In recent years, labor disputes have been constantly happening in various sectors. The aim of the protest from the labor unions is against their enterprises. At the same time most unions still chose to voice their viewpoints toward the government. Researches tend to describe and analyze this kind of phenomenon from theoretical perspective such as state corporatism or from a holistic view. As a matter of fact, the majority of workers remain docile and submissive irrespective of the labor unions’ activism. They are oftentimes criticized as slave worker by labor unions. It is hard to know the workers’ ideology in their deep heart without a keen observation and discussion of the pattern of their employment situation. State corporatism and globalization have a great impact on workers’ passivity in face of capital offense. This research tries to explore the relationship between the workers’ ideology and managerial practices. Participation observation is adopted in this research so that the first-hand data could be collected in the field site of a traditional industry where I worked for ten years.
    The result of the finding indicates that after the capitalists get the know-how of the state-run business, they distract the workers from their teamwork force through a couple of measures such as the human resources management tactics , a report on the monthly memorial, corporate social responsibilities, friendly workplaces practices and employee stock bonus. Furthermore, the workers also become so passive in their work consciousness( due to their education, the hope for their own startups, the industrial network of the small and medium-sized enterprises, the class conflict between the blue and white collars, the improvement of the manufacturing process and the proposal system, automation equipment, performance evaluation, and the divide in gender and race with the consequence that they can only accept it when the capitalists discipline.
