    題名: 上行順服取得策略: 檢視部屬對上司之溝通策略及其影響因素

    摘要: 組織中上下司之權力在本質上就不均等,上行順服取得策略易於被上司視為是對其權威性之挑戰,因此,潛在之風險性極高。研究發現許多因素皆會影響上行順服取得策略之使用,其中上下司之關係品質,上司之領導型態及部屬之位階,對上行溝通策略之使用有頗大的影響。本研究將上行順服取得策略分成四個層面:積極、直接、開放及禮貌,並依此四個層面來檢視關係品質、領導型態,及組織位階對上行順服取得策略之影響。本研究以深度訪談之方式取得135個有效訪談,並依互動分析之方式檢視部屬使用之上行順服取得策略。資料分析之結果發現:(1)上下司關係品質對上行溝通策略之使用沒有顯著影響;(2)受訪者對於無效率之領導型態,也就是低人際∕低工作之領導,較偏愛使用較不開放及較不禮貌之上行溝通策略,然而,就最有效率之領導型態,高人際∕高工作之領導,其部屬並沒有較常使用開放及禮貌之上行溝通策略;及(3)部屬在組織中之位階確實會影響其溝通策略,位階愈高,受訪者上行溝通策略就愈積極、直接與開放。
    This study examined the impacts of three variables, relationship quality, leadership style, and status, on the use of upward communication strategies. Based on the literature review, three hypotheses were developed in this study. Intensive interviews were used to collect data for this study and 135 valid interviews were obtained. Data analysis showed that leadership style and subordinate’s status both exerted important influences on the use of upward communication strategies. However, the variable of relationship quality was found not to have any significant impacts on the use of upward communication strategies. More research findings were discussed in the study.
