    Title: 領導類型對於訓練成效之影響:以空軍基礎飛行訓練為例

    Abstract: 堅實國防戰力是維繫國家安全之必要條件,基礎飛行訓練乃培養我國空軍戰力之基石,空軍長年以來的訓練模式每年平均完訓率僅約50%,戰力補充緩不濟急。且國防資源有限,兵力的持續精簡,加上武器系統的操作日益精進,人員的維持及訓練成為一項不可忽略的成本,國防預算佔中央政府總預算約為16%且無法再得到更多的分配。加上少子化、快速老齡化及勞動人口短絀等人口結構變化挑戰、台灣傳統社會舊有思想及軍方負面新聞等,都對部隊招募形成不小的阻力。故本文以帶飛教官領導方式為變項,探討如何強化空軍官校基礎飛行訓練之領導環境,以適切的領導及教學方式使其訓練效益最大化,以節約國防資源並克服兵源不足等窒礙,維持我空軍堅實戰力及飛行安全。
    研究後發現在民主領導情境中,被領導者的思想與行為較不易遭受箝制,有更多的機會可以表達自己對於飛行的想法與疑惑,進而促使帶飛教官調整教學模式或與學員共同尋找解決問題的方法,完訓率有顯著的正向表現,而學員的自願停飛率亦越低;放任領導情境中帶飛教官雖對學員投注的時間較少,對於學員完訓率之影響雖顯著為負,但飛行教學的過程是雙向的,除了帶飛教官領導的類型,學員的心理狀態及人格特質也必須考慮。運用迴歸分析得知,訓練成效仍能以受訓學員個人心態的建立、主動學習的行為及解決問題的能力彌補教官教學上的不足。故除了篩選適合的帶飛教官以外,利用基礎的軍事養成教育,形塑學員的人格特質與對未來的憧憬,都可以使得訓練成效獲得改善。
