    Title: 花蓮縣國民小學校長分布式領導、教師組織承諾與學校效能關係之研究
    A Study of the Relationships among the Principals' Distributed Leadership, Teachers' Organizational Commitment and School Effectiveness of Elementary Schools in Hualien County

    Abstract: 本研究旨在瞭解當前花蓮縣國民小學校長分布式領導、教師組織承諾與學校效能之現況。分析不同背景變項於花蓮縣國民小學教師之校長分布式領導、教師組織承諾與學校效能的差異情形,並探討校長分布式領導、教師組織承諾與學校效能之關係,最後探究校長分布式領導與教師組織承諾對學校效能之預測力分析。
    本研究採用問卷調查法,共計抽樣 30 所花蓮縣國民小學,發出423 份問卷,共有351 份有效問卷,問卷有效率達83%。問卷調查結果以敘述性統計、t檢定、單因子變異數分析、皮爾森積差相關與多元逐步迴歸之統計方法加以分析與探討。
    本研究之數據分析結果如下:
    一、花蓮縣國民小學教師知覺校長分布式領導為中高程度。
    二、花蓮縣國民小學教師知覺教師組織承諾為中高程度。
    三、花蓮縣國民小學教師知覺學校效能為中高程度。
    四、花蓮縣國民小學教師因學校規模之不同,於校長分布式領導具有顯著差異。
    五、花蓮縣國民小學教師因年齡之不同,於教師組織承諾具有顯著差異。
    六、花蓮縣國民小學教師因現任職務與學校規模之不同,於學校效能具有顯著差異。
    七、花蓮縣國民小學教師知覺校長分布式領導、教師組織承諾與學校效能及其各分層面,彼此具有正相關的關係。
    本研究依據研究結果提出建議與討論,以供教育行政機關、學校單位以及未來相關研究者後續之參考。
    The purpose of the study was to investigate the current development of principals’ distributed leadership, teachers' organizational commitment and school effectiveness of elementary schools in Hualien County. And to analyze the difference between teachers of different background variables, and to explore the relationship among the three variables. The study has aimed to predict school effectiveness through principals’ distributed leadership and teachers' organizational commitment.
    Through the use of questionnaire survey method, a total of 60 elementary schools in Hualien County were sampled, 423 questionnaires were sent out, and a total of 351 valid questionnaires were obtained, with an effective rate of 83%. All data were analyzed by the methods of descriptive statistics, independent t-test, one-way-ANOVA, Pearson product-moment correlation, and multiple stepwise regression analysis.
    The conclusion of this study are as follows:
    1.Elementary school teacher’s perception of principals’ distributed leadership is above average in Hualien County.
    2.Elementary school teacher’s perception of teachers' organizational commitment is above average in Hualien County.
    3.Elementary school teacher’s perception of school effectiveness is above average in Hualien County.
    4.There is significant difference in the elementary school teacher’s perception of principals’ distributed leadership in terms of scale of school in Hualien County.
    5.There is significant difference in the elementary school teacher’s perception of teachers' organizational commitment in terms of age in Hualien County.
    6.There is significant difference in the elementary school teacher’s perception of school effectiveness in terms of position and scale of school in Hualien County.
    7.There is a positive correlation among principals’ distributed leadership, teachers' organizational commitment and school effectiveness.
